Management Trainees
Challenge: A global provider of telecommunications equipment and related services asked Hogan
to help improve its talent selection process for Management Trainees.
Solution: Hogan employed a two-step approach for conducting a validity study for Management
Trainee selection. First, Hogan conducted a job analysis by reviewing the job
description and collecting data using the Job Evaluation Tool (JET). This included a
series of focus groups with subject matter experts highly familiar with the company’s
leadership direction. Then, Hogan used validity generalization strategies (i.e., meta-
analysis and synthetic/job component validity) to identify the Hogan Personality
Inventory (HPI) scales most predictive of successful performance in the Management
Trainee role. The HPI is a measure of everyday, normal personality tendencies.
Result: Hogan developed a profile to predict Management Trainee performance by using a
combination of empirical evidence and expert judgment. Hogan found that the HPI
Adjustment, Ambition, Prudence, and Interpersonal Sensitivity scales were most
predictive of Management Trainee performance. Successful individuals in the
Management Trainee role remain composed under stress, take initiative, are
conscientious, and encourage cooperation in their teams.
Overall, by implementing personality assessments into their company’s Management
Trainee selection process, new Management Trainees will have the right mix of
personal characteristics needed for success.
