Gender balance benefits businessIN this day and age, gender

diversity is not just a fad, nor can it be a token offering to the

employment market. Instead, if a company is truly serious about getting its business to go as far as possible, getting more women is a must. The oil and gas industry is no exception. Industry players are actively pushing equality policies to get more women into the workplace and into leadership positions.

“There is recognition in the industry that if we don’t attract more women, we lose a large pool of talent. In Shell, we know that having a more balanced gender representation opens up so many possibilities for the company, not the least in business,” says Simon Ong (pic), managing director of Shell Global Solutions (Malaysia) Sdn Bhd.

“Ultimately, the most important thing for Shell is to make sure we have the best talent in the industry that can contribute to our growth,” he says.

As one of the largest companies in the world, and ranked as one of the most attractive employers,

Shell provides its employees diverse opportunities and the support to take advantage of these opportunities.

Its structured recruitment and interview process is famous for being tough. As a leader in its industry, Shell can afford to be discerning.

Ong explains that Shell looks for specific traits that will enable the potential employee to fit into the company’s work culture and forge a successful career – leadership skills, drive and the ability to collaborate with diverse groups of people are as important as analytical and creative skills.

The support that the company provides its employees also plays an essential role in an individual’s progress.

There is often a time mid-career when the question of “family or career?” surfaces. Shell provides an environment where the employee is able to balance time at work and time with the family, whether it is with a sabbatical, flexible hours or working remotely.

“This way, we do not lose

talent, and our employees are able to become as successful as they wish to be in their careers. It does not have to be an either-or situation; it can be ‘and’,” says Ong.

The key to success in Shell’s policies is its leaders, who are willing and able to implement and sustain them. Employees are mentored by those in senior positions whose job as a mentor is to guide and encourage their charge’s development.

These leaders also need to move with the times and must be committed to the company’s policies – walk the talk, as Ong says – so that success is to be had by all parties.

Shell takes pride in cultivating a working environment where there is no glass ceiling whether in terms of gender, ethnicity or anything else; employees are promoted on merit in accordance to their ability and capability.

“We are committed to sustain an environment that is diverse and as inclusive as possible so that everyone is able to contribute to the bottom line. We don’t just do it for window dressing, so when we attract female talent, we offer them good career development prospects and opportunities to contribute to our business,”says Ong.

This diversity in the workforce leads to more creativity and innovation in the everyday workings of the company. Ong cites examples from his experience: the women he has worked with on his team offer different perspectives when it comes to looking for solutions,he says.

“There is no difference at all when it comes to the technical aspects of the job, but what I see women offering are more holistic

solutions,” he elaborates.Any team in any industry

requires such diversity of mind in order to be successful, a truth that Shell acknowledges. About 30% of the senior management and the leadership team in Malaysia are women and about 36% of Shell Malaysia’s employees are women.

This fact not only makes the business more competitive, it also makes the company more attractive to potential employees.

These women in senior positions are also role models for women just starting out in the industry or those considering joining the oil and gas sector, says Ong.

This is one of the most important factors that will create awareness and understanding of the important roles women can play in the oil and gas industry, and provide the leadership that young people need.

“The world is changing, and this industry is changing with it. We need a diverse group of people to allow the business to grow, and in exchange, we offer a wider life experience,” says Ong.

WOMEN in leadership positions in Shell Malaysia reveal what it is like to work in the oil and gas industry with one of its biggest players.

as at project sites and at office locations.

The job is challenging and requires a lot of hard work and time away from her two teenaged children, but she loves it, she says. Balancing time between work and her family is hard, but her children are supportive of their mother.

The most interesting part of this project, and also one of the proudest moments in her career, was when the FPS topsides had to be lifted onto the hull and then the completed structure moved to the quayside and loaded onto a transport vessel. The 23,000 tonne ‘superlift’ broke the world record for heaviest onshore lift.

“This required a supreme effort of teamwork, and it was exhilarating and gratifying to see everyone involved in the project work together. It presented many challenges, but as a team we overcame each one of them. I was so proud of everyone,” she says.

Being a woman, and a woman in a leadership role in such a project, did present an added challenge at first, she says, but that was soon overcome.

“It is very important to continue to be who you are and not change yourself to fit the expectations of others. When you stand firm in your beliefs and are confident in yourself and your ability to do the job well, respect will come to you. You have to work hard and prove yourself just like anybody else. The decisions you make must be based on what is best for the project. Very soon people will accept the way you are and gender is no longer an issue,” she says.

Teh emphasises that an important factor is female representation in leadership, for example, Hilary Mercer, vice-president of Projects Integrated Gas at Shell and Siti Sulaiman, the general manager of Shell Sabah Asset, who are both her role models.

Her advice to women in the industry and those who aspire to join the industry: get a superior education and be willing to work

hard. “Roll up your sleeves and don’t be afraid to get involved.”

“My mentor gave me some good advice when I was younger: just do your best and everything will fall into place. This has always worked for me and I think it applies to everyone.”

Perpetua Bandan, team lead, Flow Assurance Systems, leads a

team of flow assurance engineers for Shell Projects & Technology in East Malaysia and currently has 17 people reporting to her.

Flow assurance engineers develop strategies to ensure that the flow of oil or gas continues smoothly through the pipelines and there are no blockages during production life.

Perpetua has been involved with Shell from a young age – she was a bursary award recipient from the age of 14, then went on to be a Shell scholar. She eventually joined Shell after completing her education in 1995.

In leading a team of engineers, Perpetua says she finds great satisfaction in working with young professionals, helping them develop their talents and achieve their goals.

“On the technical side, I really enjoy working on and developing solutions to monitise hydrocarbons,” she reveals.

One of the most interesting parts of her job was working on the deepwater Malikai project, where she and her project team had to come up with innovative fit-for-purpose solutions to solve the various issues that came up during the project.

She was also part of the pioneer group that received deepwater development exposure

in Shell’s Deepwater Centre of Excellence in Houston, United States. Perpetua was one of the few Malaysians chosen for this overseas assignment and worked in Houston from 2001 to 2005.

Perpetua says that when she first joined Shell the company was already progressive in terms of employing female talent and ensuring a good working environment for them. Since then, even greater progress has been made and there are more and more women in the workplace and in leadership roles.

Perpetua also cites Hilary Mercer as one of her role models, finding Mercer’s confidence and commanding presence inspiring, and she admires the depth of Mercer’s technical expertise and sharpness of mind.

“I would like to encourage women to pursue what they are inspired to do. It takes courage to follow your dream, or come back to work after a break. It takes determination, but there is no reason not to do it,” she says.

Siti Sulaiman, general manager, Sabah Asset, is accountable for the upstream operations of all Shell-operated producing assets in Sabah and also responsible for leading a team of more than 300 people in various offshore and onshore locations.

Siti was a Shell scholar and was offered a job by Shell in 1994 upon completing her tertiary education. With a background in mechanical engineering, she started as an operations engineer and has worked in the commercial, planning and economic side as well as a short stint in human resources. All this has given her a wide perspective and understanding of the business.

“There are many aspects of my current job I enjoy, but what’s really interesting is that I work with a lot of different people and talents across the company. Shell is diverse and getting to work with different nationalities and multiple stakeholders is one of the best parts of my job,” she says.

Working on big projects that impact the country’s economy, such as the Gumusut-Kakap project, which is going to be the first deepwater field operated by Shell in Malaysia, is extremely exciting, she continues.

According to Siti, one of the best value propositions Shell has is its structured learning and development programme that provides a path for staff to explore possibilities within the larger Shell group and progress further in their careers.

Siti is also a wife and mother of three young children. “As I climb the corporate ladder, finding a balance becomes more of a challenge, but I am able to ensure that my family comes first. The most important thing is to be honest and open with the bosses. A supportive employer is very important, as well as a supportive family,” she says.

Siti finds role models in senior women leaders in Shell whose journeys are similar to her own – raising a family while progressing in their careers.

“There are more and more women now in key leadership positions in the oil and gas industry, and Shell itself recognises that diversity and inclusion are business imperatives. Gender is one of the diversity inclusion elements that have been given a lot of attention. There is strong support for women in their career progression and realising their full potential,” she says.

“My advice to women is to go for it. Working in this industry and with this company has shaped me into what I am today. Don’t limit yourself. What you believe you can achieve.”

An inside look

Ezzah Teh.

Perpetua Bandan.

Siti Sulaiman.

Ezzah Teh, FPS manager, managed the onshore construction and pre-commissioning and commissioning of the FPS (floating production system) that is currently carrying out offshore activities at the Gumusut-Kakap field. It is the first FPS built in Malaysia and one of the most complex FPS structures in Asia.

An FPS is in the most basic of terms a platform on which natural oil and gas can be processed and transported to the onshore terminal. Teh oversaw this project from 2008; her job, while the project was in its onshore phase, was to ensure that all aspects, from procurement and construction to contract management and communications, ran smoothly, and to lead a 300-strong team of people of varying talents.

Teh has been with Shell for six years and her rise through the ranks was great. She started out as a systems engineer, became an oil export pipeline project manager before achieving her current position. Her experience encompasses significant spells onshore and offshore, as well
