Introduction

The Manufacturers Alliance and MPMA are pleased to present The Manufacturing Trends Survey – 2018. This survey covers issues of critical importance to Minnesota manufacturing firms and summarizes comments from 195 companies with a combined total of over 63,200 employees in the Twin Cities metro and surrounding areas. Participating firms have on average 331 employees (median 133 employees) and average annual revenue of $99.9 million (median annual revenue of $33.2 million). A list of participating companies is included in the last section of this report.

Anticipated Change in Revenue

Participants were also asked to indicate if they anticipate gross revenues to change in 2018 compared to 2017. The majority of firms (80%) – up from 70% in 2017 – reported that 2018 revenues will increase; 19% reported revenues will stay the same as 2017; and 1% reported they anticipate revenues will decrease this year.

Employee Turnover Rates

Participants also reported information on turnover rates over the last 12 months for: Voluntary separations (employee makes the decision to leave the company). Involuntary separations (company asks employee to leave the company for performance or layoffs). Total turnover rates (terminations for any reason).

In general, voluntary separations were greater than involuntary separations, which was also true in 2017. See the tables below for details reported by industry group and termination type (note that industry groups were changed this year to reflect SIC codes).

The average budgeted 2017 average pay increase data are from last year’s survey results. For all employee groups in 2017, actual average pay adjustments were higher than budgeted. General Management Trends

Management Practices

Survey participants reported general management trends in place over the past 12 months, under consideration for putting in place in the next 12 months, and not under consideration for implementation. The most common practices currently in place or under consideration this survey cycle reflect current and potential investments: in people (employee pay), in plants and in technology.

Increase employee pay;

Make plant investments;

Implement new technology systems;

Reduce/control inventory;

Increase use of teleconferencing, videoconferencing for meetings; an

Add automation. Generally, companies are not considering encouraging termination of highly paid or senior employees, plant shutdowns or freezing / reducing employee pay. They are also not considering providing employees with cash to purchase health insurance in the marketplace. The general management trends are categorized by type: Human Resources, Operations or “Policy” related practices. See the following charts for details.

Other Practices

Addressing "Knowledge Loss" of Retirees

With an aging workforce and a younger generation less interested in pursuing manufacturing related positions, firms are often challenged to retain necessary skills as senior, experienced staff retire. 124 participants reported information on steps they are taking to address this issue. Out of those responding, only one participant (<1%) indicated it is not yet a problem for their firm (a decrease from 15% in 2017). The most frequently reported practices to prepare for pending turnover is to leverage cross training and other training programs and to document processes. See the chart below for a summary of how firms are handling knowledge loss as more senior experienced staff leave. Following the chart are representative comments related to the key challenge areas.

Cross-Training and Other Training Programs

Hiring new staff and working actively to document and train new employees on "tribal knowledge" Cross training within departments. We are putting more formalized training practices in place. Training with senior employees, job shadowing, succession planning. We have developed an in-house training program to transfer technical knowledge of experienced

production staff to newer staff.

Documenting Processes

Controlled documentation for all work processes are stored digitally. Commitment by company to have SOPs and keep them up-to-date. We have a Technical Documentation Coordinator who helps document tribal knowledge so it can

then be maintained by staff in the current roles and passed down to new incumbents. Working with Lean 5s/Value Stream Mapping events meant to capture this information.

Succession Planning

We are working on succession planning and knowledge transfer for specific key roles. Defined key positions that will be retiring and defined transition strategy. Succession plans are being implemented for employees near retirement age, and employees with

higher potential are identified and mentored to expand knowledge and abilities. Knowledge Transfer

The transfer of knowledge is a combination of training and documentation. More experienced workers have become trainers and processes are documented through electronics (audio, video, SWPs) and stored on our server for easy access.

Utilize senior skilled operators to take on educator roles where appropriate to help disseminate knowledge to younger generation of individuals who are interested in skilled labor.

Hiring people in to allow for overlap and knowledge transfer in positions where retirements are forthcoming.

Standard work implemented wherever possible to allow for continued knowledge sharing.

Hiring/Recruiting Practices

We work with local colleges and high schools to increase the awareness of the industry and provide information on all the possible career opportunities manufacturing can have.

We have a formal plan in place to increase our "farm team" in the face of future retirements. We developed a hiring plan for the senior staff replacements so that there is overlap for training.

Retiree Opportunities

Hire retired employees as "consultants" and ask them to work part time. Overlapping retirees with new hires. Allowing retirees to work part-time, in some cases. We have tried to keep them on in a PT capacity to help extend the time we have to share this

knowledge.

Apprenticeship / Internship Programs Implemented a Machinist Internship Program. Working with local technical college on an apprenticeship program in our production areas. We have a robust Apprenticeship Program.

Mentoring Programs

Mentor existing employees and document as much information as possible about specific processes/operations.

Offering part time work to supplement retirement while using retirees as mentors for more inexperienced personnel.

Career Planning/Progression

Strategies for Replacing Technical Positions

143 participants reported the top three strategies they found effective for replacing someone who is retiring or leaving a technical position critical to the success of the business. The most frequently reported approaches are to leverage training and education programs and to utilize external agencies/recruiting firms.

The chart below summarizes the key approaches for ensuring technical expertise is available. This is followed by representative comments further explaining approaches.

In 2018, there continues to be an upward trend of adding to headcount; 161 participants (89%) reported they will hire either a “small to moderate” or a “significant” number of employees in the coming year, continuing the upward trend in hiring.

Leveraging Data and Analytics

Participants were asked: “What approaches is your company taking to leverage data and analytics in its operations?” Responses to this question were varied and difficult to categorize – but the observations highlighted below provide a few insights as to where firms are focusing their attention and efforts. The most frequent comments shared by respondents suggest that the two most common approaches being used to leverage data and analytics are:

Tracking and communicating business metrics/KPIs (Key Performance Indicators) – 18 participants.

Creating dashboards and scorecards for business units and departments – 13 participants. Many respondents also noted that the primary focus of their company’s work in leveraging data and analytics is their ERP system/platform – 15 participants. A number of responding companies called out specific functional areas as the focus of their efforts in leveraging data and analytics. These included:
